Book Review: Stress and Conflict in Business

By Dr. Esua Dennis Fozong

Esua Denis Fozong

The central theme of this research study is focused on digging out the fundamental causes of stress and conflict in business. Several procedures were applied to carry out rigorous quantitative analysis. Organisations can help reduce the overall effects of stress and conflict by developing and implementing prevention and intervention methods as well as employees management in order to cope with job stress and conflict.
Stress is a fact of everyday life. When people reach out for help, they are often dealing with circumstances, situations and stress in their lives that leave them feeling emotionally and physically overwhelmed.
Many people feel that they have very little resources or skills to deal with the high level of stress they are experiencing. The importance of this research is to provide information on stress and conflict, its effects on businesses and the most popular stress management and relaxation techniques that are being used today.
This research will be helpful for people who want to learn how to react to stress in a more constructive and proactive way.
Owning a farm or other business is much more than just a way to make a living; it is a way of life. Everyone involved in business knows there are occasionally some very stressful times. During business seasons or critical production periods, it is normal to be faced with time constraints and work pressures. If you are also faced with major financial issues, these pressures can be multiplied many times over.
Unfortunately, at times, these demands can put everyone involved in the business under a great deal of stress. With so many potential challenges (many of which are usually out of your control), Dr. Esua Denis Fozong found it important to identify practical ways of coping with these issues.
The purpose of this research is clearly to understand the principal causes of Stress and Conflict in Business today. It is in answering the following questions that the author makes us to better understand the whole thing.
– What is Stress and Conflict?
– What are the difference types of Stress and Conflict?
– What are the effects of Stress and Conflict in Business?
– How can we create a successful business?
– How can we avoid Stress and Conflict?
– How can we resolve Stress and Conflict using mediation and third party?
All these questions are answered in this research from chapters 2 to 5.
The term stress as it is currently used was coined by Hans Selye in 1936, who defined stress as the « non – specific response of the body to any demand for change ».
Any definition for stress should therefore also include good stress or what Selye called eustress. For example, winning a race or election can be just as stressful as losing.
Although we all talk about stress, it often isn’t clear what stress is really about. Many people consider stress to be something that happens to them, an event such as an injury or job loss. Others think that stress is what happens to our bodies, mind and behavior in response to an event.
While stress does involve events and our response to them, these are not the most important factors. Our thoughts about the situations in which we find ourselves are the critical factors.
When something happens to us, we automatically evaluate the situation mentally.
From another point of view, stress is caused by two things, primarily it is down to whether you think the situations around you are worthy of anxiety, and then it is down to how your body reacts to your though processes.
The instinctive stress response to unexpected events is known as fight and flight. Stress happens when we feel that we cannot cope with pressure, and this pressure comes in many shapes and forms, and trigger physiological responses. These changes are best described as the fight and flight response, a hard – wired reaction to perceived threat to our survival.
According to a survey carried out by the International Labor Organisation in 2013, forty percent of workers admit experiencing office stress and one quarter says work is the biggest stress in their lives.
The workers of International Organisations working in the field especially those in war and natural disaster zones have more stress than those working in offices.
Their stress causes include unhappiness with their jobs, having heavy workload or too many responsibilities, dealing with terrorist actions, working for long hours, having poor management, unclear expectations of their work, working under dangerous conditions and facing discrimination and harassment at work.
Life stress can also have a big impact, this include death of love ones, divorce, loss of job, increase in financial obligations, getting married, moving into a new home and chronic illnesses or injury, emotional problems such as depression, anxiety, anger, grief, guilt and low self-esteem, taking care of elderly and sick people traumatic event such as natural disaster, thief, rape or violence against them or a love one.
Sometimes stress comes from inside rather than outside. You can stress yourself out just by worrying about things; all of these can lead to stressor.
Signs of stress include: – headache, fatigue, difficulties in sleeping, and concentration, upset stomach and irritability. Long stress leads to depression, high blood pressure, abnormal heart beat, heart disease, heart attack, heartburn, weight gain and loss, change in sex drive and fertility problems.
Conflict and stress can prevent individuals from performing their best. Stress can be caused by a variety of factors and can lead to numerous consequences. Stress is a frequent cause of conflict, and conflict can increase stress. Conflict occurs whenever we interact. Conflict arises because individuals have different needs, interest and goals.
It can be a highly destructive force if left unchecked, and can lead to low productivity and morale. Conflict is a disagreement between two or more individuals, groups, or organizations. Conflict can be superficial or strong. It can be short – lived or can also exist for long periods of time.
Although conflict can be a major problem, certain kinds of conflicts can be beneficial. When a conflict is handled in a cordial and constructive manner, it serves a useful purpose. What constitutes the optimal level of conflict varies according to the situation and people involved.

Conflict is a naturally occurring phenomenon with both positive and negative effects depending on its management. It is a phenomenon inherent in all organizations, and arises from differences in their goals, needs, interests, attitudes, values and perceptions during the interaction of groups such as management and labor.
Essentially, organisations function as a means for internalising conflict, bringing them within a bounded structure so that they can be confronted and acted upon.
Fred Luthans (1995) has classified conflicts as intra -individual, intra-personal, intra-group, and organizational. Intra-individual conflict arises due to frustration and frustration arises due to incompatibility between the perceived goals and the actual achievements.
When individual employees encounter incongruous goals, they become aggressive and frustrated. Ultimately, they decide to either withdraw from the pursuit of their goals or fix themselves, realizing that nothing is going to be achieved. However, during the final stages of conflict resolution, individual employees may compromise.
Goal conflicts can also be categorized as approach-approach (cognitive dissonance), approach-avoidance (conflict between organizational goals and individual goals), and avoidance-avoidance (perceptive goal congruence). Also, role conflict and ambiguity are classified under intra-individual conflict. Role conflict and ambiguity mostly arise from cultural differences.
Inter-personal conflict arises due to personal differences, information deficiency, role incompatibility, and environmental stress. We resolve this type of conflict through negotiation. Inter-group conflict arises due to competition for resources, task interdependence, jurisdictional ambiguity, and status struggle.
In organizations, we adopt the following strategies to deal with inter-personal conflict: avoidance, diffusion, containment, and confrontation. Organizational conflict occurs mostly due to structural conflict, hierarchical conflict, functional conflict, line and staff conflict, and formal and informal conflict.
The statistics of war are so appalling that they raise a question everyone ought to ask: Are such level of suffering, imposes by human beings on each other, really necessary? Aren`t there better ways of managing and resolving the differences between people and groups of people, which brings about war and violent conflicts?
Conflict is a characteristic of human existence. It is part of the dynamic of life that drives us into the future. But it needs to be managed constructively. When associated with violence, destruction and killing, it is no longer a healthy part of living. Violence conflict solves few problems, creates many, and breeds more unhealthy conflict to come.
Conflict has characteristics of its own, and it is possible to analyses its structural and behavior. When conflict is understood, it`s easier to find ways to predict it, prevent it, transform it and resolve it. But this research is based on conflict in business and not conflict of war.
Therefore learning to manage conflict is integral to high-performance team. Although very few people go looking for conflict, more often than not, conflict results because of miscommunication between people with regard to their needs, ideas, beliefs, goals or values. Conflict management is the principle that all conflicts cannot necessarily be resolved, but learning how to manage conflicts can decrease the odds of nonproductive escalation. Conflict management involves acquiring skills related to conflict resolution, self-awareness about conflict modes, conflict communication skills, and establishing a structure for management of conflict in your environment.

National Bilingualism Day: GTHS Barombi Kang sets pace for the creation of a truly Bilingual Cameroon.

The 14th National Bilingualism week has just been celebrated across the National Territory with multiple Bilingualism related messages flashing across the pages of Newspapers and TV Screens.

GTHS Princi

However, the real cord seems to have been touched at the Government Technical High School GTHS Barombi Kang in Kumba where at least eight secondary schools converged to participate in activities commemorating the end of the National Bilingualism week on Friday, February 5. The special message highlighted was the need for Cameroonians to be bilingual at the individual level for Cameroon to be referred to as truly bilingual. This call was made by Madame Mofor nee Yebmini Emerencia who represented the Divisional Delegate of Secondary Education for Meme Division at GTHS Barombi Kang.

GTHS Barombi choir
The host Principal Mme Mukoto Mewanu Mbone Elizabeth in her bilingual keynote address touched on the theme of this years’ event “Bilingualism: Gateway to quality education for sustainable development.” She took out time for the sake of the students to explain what this theme meant.
She explained that two official languages give an added advantage for our students and give a better exposure to our education and country to the world. Being bilingual will not only permit us to speak two languages but will permit students to excel in their education.

GTHS Barombi Kang
In her bid to further divulge the theme, she said since bilingualism brings with it intellectual richness, it remains the only gateway to sustainable development.
Mofor Yebmini Emerencia the special representative of the Divisional Delegate of Secondary Education for Meme in her speech said “our struggle for a truly Bilingual Cameroon must begin with our personal efforts.” The Bilingual option chosen by Cameroon she said is the best in a world where English and French are the leading languages for democracy, politics, communication, aviation, Navigation and Science.

“Now more than ever before, Cameroonians should stop creating barriers such as Anglophone or Francophone Cameroon. She further explained that the government in a bid to promote quality education for sustainable development has put in place the effective implementation of the special bilingualism education programme which is intended for both Anglophone and Francophone learners of the observation Sub cycle of Secondary Education.
At the end of the activity loaded session at GTHS Barombi Kang, Mofor Yebmini Emerencia said it had been a very effective day with total commitment and collaboration. She said she appreciated the activities which were streamlined to the theme of the occasion. Meantime the Principal of GTHS Barombi Kang summed it up in the following manner; “Today we had a host of schools that were part of this zone. They were eight schools in all. Some of them are CCAS Kumba, GTHS Kumba, KUCAS, Baptist High School, GSS Kang Barombi, Seventh Day Adventist College and a host of others. It was a wonderful day and I think I am happy to have hosted this occasion. My students were so happy accommodating other students here on campus and everybody here at GTHS was ready to welcome them. I want to believe the students and the teachers are going to implement this wonderful idea that came from the Minister.”

“Cameroon’s Bilingualism is Counter-productive” – Sam Mbigha Proprietor FETCOL, Mutengene

« Bilingualism in our country is a very sensitive issue. Being a country that has two official languages is a blessing to this country. This is because English is the most popular Language in the world and French Language coming in as the fifth language opens more horizons to the bilingual Cameroonian to interact internationally.

FETCOL DIRECTOR Secondly, it also gives opportunities for the Cameroonian to be able to gather knowledge from the two language backgrounds. But unfortunately it has not been advantageous as such to the people. Rather than being a uniting factor, it seems a dividing factor because we discovered that the Anglophones have always been marginalized because the majority who are of the French background are dominant in almost all aspects of public life and they don’t even think that the Anglophone has a place in this country.

Secondly, the francophones have gone ahead especially the public servants to violate the constitution of the country because a clause in the constitution says all public documents should be done in the two languages. Unfortunately, I regret to say this. Many documents come to us from the Ministry in Yaounde all in French without a translated version. I think this is not encouraging Bilingualism. Thirdly our Cameroonian Bilingualism is counter- productive because I don’t think it permits people to express themselves in whatever language they choose. Our educational landscape is facing a lot of problems. Teachers who don’t master the English Language are called to teach English speaking Cameroonians. I don’t know whether in this way, they are helping to teach or un-teach them. We need to go back to the drawing Board and sincerely examine the situation because if things continue the way they are going, then the Anglophone child will not find a place in this bilingualism.”

Build up to the 50th National Youth Day Celebrations:“We are celebrating a peaceful time when two people came together”

–Ngobenke Moses Tongwe, HM Foundation education Trust Primary Bilingual Nursery and Primary School Mutengene (Tiko Sub Division).

FETBNPS HM
In the build up to the 11th of February, we have seen you work with the theme “Youths in view of the promotion of Traditional values and the consolidation of National Integration” during the Camp Fire which is a ritual that has always been part of youth Day Celebrations. Now we are also touching on “Youths and Citizenship for the fight against insecurity for an emerging Cameroon.”
Yes I had the first one for the camp fire and looked at the instructions on them. When I saw how important they were, I instructed them to the children. We equally got them involved in some songs so as to create awareness about what we are doing and the importance of the celebration on February 11. Also if you look at the country you will see that there is an intensification of insecurity in the North. Our youth as such need to be sensitized on how to maintain peace. We are making them to see that living peacefully is a very good thing. All these issues have been introduced into their classroom work and in the activities they are preparing for the Youth Day.

FETCOL Dancing

Dancing practice in build up against National Youth Day Celebrations at Foundation Education Trust Mutengene

What is the origin of the celebration of the National Youth Day in Cameroon and what do you think is the significance of February 11?
Under the Germans, Cameroon was one country but when they left, Cameroon was divided to two fathers; the British and the French but their desire to stay together as a nation did not drop so under the auspices of the United Nations they decided to come together and stay as one country. February 11 1966 was the day they came together under the UN when it was a trusteeship mandate. So in 1972, both the Anglophones and Francophones came together to become the United Republic of Cameroon.
You certainly have a youth Day Message.
Since we are celebrating a peaceful time when two people came together, we have to learn to live with the two cultures and with the youths of both cultures. Now that we are living as one, we should comport as Cameroonians free to settle anywhere that we find ourselves. I equally encourage my youth to learn the French Language very well because we are in an English Speaking area. Now we no longer talk of Anglophones or francophones. Its simply a matter of Cameroon being Bilingual and that’s why we celebrated the National Bilingualism Day on the 5th of February. .

“Youth Day is the day the plebiscite took place in Cameroon”
– Our Vanessa, Class six pupil Foundation Education Trust BNPS, Mutengene

FETBNPS Vanessa.jpg
“Throughout this week, we have been learning and practicing the activities that we are going to do on the 11th of February. The National Youth Day is that day on which plebiscite was carried out in Cameroon. That was on 11th of February 1961 and that’s why up to this day we are still celebrating it. I call upon my friends in class six to enjoy the little period that they have for soon they will not have such an opportunity any longer. They should as such do anything they are called to do now seriously. I thank my parents for giving us this opportunity to go to school. There are many children out there who’ve not been given an opportunity to go to school. It’s heart breaking.”

“There are jobs in Cameroon but youth on the streets aren’t qualified to take them”-Dr.Nick Ngwanyam, CEO Saint Louis University, Bamenda

You are one of those spearheading the way forward for Cameroon in the private sector. As a sector which will determine the future of this country how do you evaluate the pace of movement there?

Dr Nick Ngwanyam
One big Cameroonian mistake is the thought that for a country to survive everybody had to be in the civil service. Everybody had to have a white collar job. Everybody’s supposed to have a title. I am the Director of this or that. We only want to be at a point where we dish out instructions and not take them even if we sometimes don’t know the instructions we are giving. Not everybody can give instructions and if we keep giving instructions to each other, the productive arm of the country is left unattended to. If you go to much more evolved countries, such as Germany or the U.S., it is the private sector that dictates the pace. If we don’t follow suite, then we are wasting our time. Life in any country is about the private sector and we are saying that the Government should provide a gust of oxygen to the sector so that they can go faster than what is happening now. There are ways and means of giving that oxygen. All the kids who now go to the University should have in mind that there is no work in the civil service. The Cameroon civil service has about 230.000 employees. Recently they dug out ten thousand fake employees. Now the population of Cameroon is about twenty or twenty two million people. What is 230.000 compared to 22.000.000 FCFA. There are millions of people out there who are neither youths nor civil servants. The question is, who are these people and how do they survive? This shows that we have to work a lot in the private sector. It is the private sector that employs and it is the private sector that generates the income. It is through the private sector that development comes.
What do you say about the timid response of English speaking Cameroonians to specialized professional training?
If Saint Louis were a Government run institution, you would have given your normal excuse of Anglophone victimization. We only use this excuse to run away from our responsibilities. We must rise up to the occasion. It is true that in some schools there is some favoritism but every situation should not be pegged to it. In a school like Saint Louis University in Bamenda with 1300 students more than 700 of them are Bamelikes from the West Region. You should note that the learning and teaching is in English and the examinations are in English. The advertisements of the school are in English and you don’t need to write a competitive exam to come to the school. In 2013, something happened here that shocked me. There was this class of students graduating from dentistry. In that class, there were 36 of them and 34 of the students were Bamelikes and only two Anglophones. Nothing ever shocked me more than this. The Bamelikes are like the three wise men from the East and despite the distance and the difficulties they understand what they have to gain from it. The Anglophones are much more like the people of Nazareth who could not really see the wonderful thing that was just below their nostrils. When they are talking about problem I accept that there is the Anglophone problem but Anglophones themselves contribute enormously to that problem by refusing to do their own part. The quality of our students with A Levels is very poor sometimes because of the very poor teaching and we are the same ones who complain that students with two GCE A level papers should be admitted into the university.
Yes but what is the origin of this poor response and lack of awareness on the importance of professional training?
We have this notion that if our children are not doing well we should send them to teachers’ training colleges or to schools of nursing. We have a wrong impression of things. We need to sit down and do a rethink because we are backing the wrong horse and blaming someone else. In the 25000 jobs that were provided, if they statistically divided these jobs per Region Anglophones will have about 4000 or 5000 of them but because of the fact that the leaning was mainly on technology, Anglophones had very few of these jobs. As I speak to you, many of those twenty five thousand job opportunities have not yet been taken up because there were no technicians in Cameroon fit enough to take those jobs because of the nature of our training. We have jobs but our youths on the streets aren’t qualified to take them. We are Anglophones and we run away from French but let’s see what happened last year with the English Language score. They scored only twenty three percent at the Ordinary Level GCE. So what has happened to your being Anglophones when you can’t even pass the English Language? Something is seriously wrong with us. Francophones come into our schools and top the charts and they top the GCE so something is wrong with us.
What do you think is the way forward?
There is just one way which is that when you want to do something,do it well. What is lacking from us is excellence. We don’t have excellent thoughts and we don’t do things excellently. We don’t respect truth and merit. The world is competitive so even if you can play your tricks in Cameroon by cheating and having your certificates when you get to the US you cannot cheat. There you will be forced to face the music. We have to start doing things following international standards. As I speak to you, the Philippines send 7000 to 9000 nurses to America, Canada and Germany every year. How many nurses does Cameroon send? Nothing. Cameroonians should respect reality, truth and standards in all aspects of its society. Look at the School of Agriculture at Nkolbissong in Yaounde. Since its creation what has been done there? What has happened to the agriculture officials that we have been training at Nkolbissong that we are still importing rice and corn? It boils down to improper training. We only fight to sit in offices and kill each other over posts. There is something seriously wrong with our training in Cameroon. One week ago, a girl came into my office and asked for a scholarship to study in my institution. I told her that scholarships in my institution are given to particular persons for particular reasons. I tried to give her an example that I give scholarships to people from Donga-Mantung because I want to bring up the place. I asked about the number of GCE A Level papers that she had and she said she had two A Levels with three points. She said she was from Bambili. Incidentally I asked her if she knew where Donga-Mantung was and to my surprise she said no. She said she thought it was a village somewhere. In my effort to situate Donga-Mantung I asked her if she knew the ring road and she said she didn’t know what that meant. You can imagine my shock with that coming from an arts student who had just passed the GCE A Levels. The greatest shock came when she said she didn’t know what an atlas was. That’s to tell you the kind of studies we have in Cameroon. Such a student will go to ENS and become a teacher.

Father Christmas makes entrance

A speech presented by Mr. Nze Thomas, the Head Teacher of Elizabeth Foundation Bilingual Nursery and Primary School on the occasion of the Christmas Party this Wednesday December 16, 2015.

It is with profound gratitude that I address you on this solemn occasion. On behalf of the staff I am delighted to welcome you on the premises of this fertile and blessed institution. The institution faced some worries and challenges but it is clear now that all dust has settled and everything is moving on positively.

Elizabeth HM I wish to use this opportunity to thank the man we are blessed to have as proprietor of the school for his intervention to make sure the institution remains “a place to be.” Elizabeth Foundation has as such come to transform the way young Cameroonians are educated. The people of Kosala and its environs therefore stand a chance at benefitting from this initiative.

Elizabeth Nursery Ryhmes (2)
Dear Parents, Ladies and Gentlemen, this institution has an objective and vision but to realize them will need the total commitment and collaboration between the parents and the teachers.
Furthermore, the institution has exercised patience in the collection of fees from parents. This notwithstanding, some parents have not yet completed the first installment of their children’s school fees. We shall not welcome such cases next term.

Elizabeth parade
Moreover, some parents did not buy basic text books and even exercise books to facilitate the teaching and learning process. They did not equally meet up with the sanitation requirements of the institution with regards to uniforms and tidiness. We recommend that Elizabeth Foundation pupils be neatly dressed with the prescribed school uniform, a white pair of socks and a pair of black shoes. Any pupil who doesn’t dress as prescribed shall be sent home subsequently.
It is said that learning without playing makes Jack a dull boy but permit me to say that playing without learning makes Jack a stupid boy. It is at this juncture that I seize the occasion to announce that E.FB.N.P.S. will be hosting the National Bilingualism Day on February 6, 2016 and that 10 schools shall be involved.
II. …
Dear parents, Ladies and Gentlemen, the academic performance of our children has been very encouraging as the general performance stood at 94% although our target is 100% at all levels.
At this juncture, I call on a complete collaboration between the teachers and the parents in the education of our children. This is very important considering the leadership role that they will assume in future. I wish you a happy X-mas in advance and a prosperous New Year.
